The Carlsberg Group is one of the leading brewery groups in the world. They sell more than 140 beverage brands across 150 markets, and have more than 40,000 employees globally. Carlsberg is on a diversity, equity and inclusion (DEI) journey to build an increasingly inclusive work environment where all employees feel safe, welcomed, and are treated fairly, regardless of their gender, race, culture, or any other dimension of diversity.

Challenge

Leaders across the Carlsberg Group had varying knowledge and experience within the DEI field. They wanted to develop a consistent baseline understanding of unconscious bias, including both awareness and preventative strategies.

Solution

In close collaboration with the Carlsberg team, we created the Carlsberg Unconscious Bias Training Journey. The full experience was customized for different regions to provide local applications of globally consistent concepts. The leaders developed an understanding and awareness of unconscious bias and its effects, and gained skills to interrupt biased behaviors. The training journey combined self-paced learning and live trainings, which were successfully adapted to virtual sessions at the start of the COVID-19 pandemic. Leaders were also able to use their GlobeSmart® Profiles to discover more about their individual work styles and compare them with teammates and cultures across the world.

Results

The Carlsberg Unconscious Bias Training Journey catalyzed real change on both an individual and team level, and established a common language for inclusive leadership across the organization. Staff members mentioned that they feel DEI is a true business priority for leaders. One employee shared that learning about “the biases we have while recruiting was truly eye opening and will help me make better decisions and avoid potential pitfalls.” Many reported a widespread intention to make inclusion efforts personal and actionable, and this is confirmed in Carlsberg’s satisfaction evaluations, with 90% of participants saying they will use what they learned in their daily work. Now, the training journey is being expanded to the next level of leaders, starting with those in China and Germany.
